Recruiting HVAC Technicians Is Marketing Too

HVAC technician recruiting is marketing pointed at a different buyer. The same search, review and response mechanics that win a homeowner decide whether a technician applies: candidates find the careers page the way customers find the service page, read the same reviews, and judge the shop by how fast anybody answers.

How short is the HVAC technician pipeline?

The HVAC pipeline covers 64 of every 100 openings. TechForce Foundation's ninth annual supply and demand report, published May 2026, puts HVAC and refrigeration demand at 41,052 positions a year against a gap of 14,853, or 36% unmet, with supply counted as postsecondary completions rather than everyone who enters the trade on the job.

Two figures in that report change how a job post should read. The median HVAC and refrigeration wage is $59,810 with the top 10% above $91,020, and the report cites Bureau of Labor Statistics projections of 8% growth through 2034 and 40,100 openings a year. The shortage is real, and so is the ceiling a candidate is measuring you against.

The release that accompanied the report is about why the supply side is moving at all. "The pendulum has swung in America," said Jennifer Maher, Chief Executive Officer of TechForce Foundation. "Society now recognizes four-year universities aren't the only road to success." She is describing the career's public standing, not any one shop's hiring. For an owner the reading is narrower: more people are choosing this trade, and they are choosing between employers.

Why your customer marketing is already your recruiting marketing

Candidates check what homeowners check: what comes up when they search the company name, what the Google Business Profile says, how recent the reviews are, and how fast anybody responds. Google's own local ranking page says prominence is based partly on how many reviews you have, and that more reviews and positive ratings can help local ranking.

There are percentages circulating for how many job seekers read employer reviews before applying, and the ones we could trace end at vendor roundups with no published method, so we are not going to quote you one. Open your own profile on a phone and read the last five reviews as if you were deciding whether to hand in your notice somewhere.

The useful consequence is that a review engine built for customers pays twice, and so does a fast, indexed website. A careers page on the site you own gets found by a technician searching your name at 8pm. A PDF attached to a Facebook post does not.

What Google needs before your roles can show in its jobs experience

Google's job posting structured data documentation requires the markup to sit on a job posting page, meaning a page with a single job on it rather than a list or a search results page, and states that items missing required properties are not eligible for the rich result. JSON-LD is the preferred format, as of September 2026.

That one requirement rewrites the usual careers page. A single page headed We Are Hiring, listing three roles as bullet points, is not a job posting page. Three pages, one per role, each with its own title, location, description and dates, is what the documentation describes, and it is also what a technician actually wants to read.

Google's general structured data guidelines add that the markup must be a true representation of the page content. A posting left up after the role is filled, or one describing a schedule nobody works, fails that on the search side and on the human side at the same time.

What an HVAC job post has to answer

An HVAC job post has to answer the five things a working technician decides on: what it pays, what the schedule and on-call rotation are, what equipment they will be on, what the training path is, and who they report to. Everything else in a job ad is decoration, and most of it is copied from another industry.

One line on vocabulary, because it is the tell. The 2020 Residential Energy Consumption Survey counts a central heat pump as the main heating equipment in 1.54 million of North Carolina's 4.01 million homes, 38%, the third-highest share among states with reported data. A job post built around furnace calls reads to a local technician the way it reads to a homeowner: as a company describing somebody else's winter.

The Charlotte pipeline you can recruit from before the season

Charlotte has a training pipeline you can phone. Central Piedmont Community College runs an air conditioning, heating and refrigeration technology program, and says it connects students with work based learning such as co-op, internships and apprenticeships, placing them with an employer in a role directly related to HVAC for a semester, as of September 2026.

The timing is the marketing decision. A semester placement is arranged before the semester and a summer crew is hired before summer, which is the same calendar the cooling content runs on. A shop that starts recruiting in the first week of July is bidding against every other shop in the same week, for the same people, at the worst moment for both sides.

So build the careers page and the role pages in the shoulder season, and keep them live between hires. A page that appears the day you get desperate looks exactly like what it is.

Should we post the job on Indeed or on our own site?

Both, and the page on your own site comes first because it is the one you control and the one that survives after the board listing expires. Google's job posting documentation, as of September 2026, wants the structured data on a page holding a single job, with the required properties present, so one page per role is what makes a posting eligible for the jobs experience at all. Job boards then become distribution for a page you own rather than the only place the role exists.

Can we pay our technicians for a five-star review to help recruiting?

No. 16 CFR Part 465, the FTC's consumer reviews rule, makes it a violation to provide compensation or other incentives conditioned, expressly or by implication, on a review expressing a particular sentiment, and it separately covers reviews procured from officers, managers, employees, agents or their immediate relatives for posting on a third-party platform.
